Women on night shifts
Women may work night shifts with their consent and the safety conditions set by the government, as covered in the night shift rules for women. In practice that means written consent from each woman before she is rostered on nights, a record of that consent, and the safety arrangements your state's rules set out. Consent should be real: a woman who declines nights should not lose shifts, pay or promotion because of it. Check your state's conditions before the first night roster, not after a question from an inspector.
Transport, safety and facilities
Night staff often travel when buses and trains are sparse. Plan pickup and drop, or at least a cab from the gate, for shifts that end between midnight and early morning. Keep a log of who travels when, with the driver's details, and ask employees to confirm they reached home. Inside the site, check lighting on paths to the gate and parking, a working phone line for the night supervisor, a first-aid kit, drinking water and a place to eat. These are small costs next to the risk they remove.
Rest, rotation and health
Fatigue builds up across consecutive nights. Keep runs of nights short where the work allows, rotate forward from morning to evening to night, and give at least one full day off after the last night before a day shift. Avoid adding overtime to the end of a night shift, when attention is lowest. A yearly health check helps catch sleep and stomach problems early; read the health checkup rules to see what applies to your workplace. Ask night staff directly how they are coping, because tired people rarely raise it themselves.
Attendance and pay across midnight
A night shift from 10 pm to 6 am belongs to one working day: the date it started. Record punches, late marks and overtime against that date, or the system will show two short days and a missing night. If you pay a night shift allowance, define it per night shift worked, not per calendar day touched, and agree with your payroll team how it is treated in the wage base. Holidays need a rule too: when a night shift starts on the eve of a holiday and runs into it, say in advance which day's rate applies.
Step by step
- Take written consent from women on nights. Before rostering any woman on a night shift, take her written consent and keep it on file. Check and put in place the safety conditions your state's rules set.
- Arrange transport for late hours. Plan pickup and drop or a cab from the gate for shifts that end late at night or start before dawn, with a trip log and a way to confirm safe arrival.
- Flag night shifts in the roster. Mark night shifts so attendance, allowances and alerts treat them correctly. ZeniaHR's shift catalogue has a night shift flag, and its default Night shift of 10 pm to 6 am can be edited.
- Design rotations with rest. Keep runs of nights short, rotate forward and give a full day off after the last night. Offer permanent nights only to people who ask for them.
- Put a senior person on every night. Each night shift needs someone who can make decisions, handle an emergency and call the right manager. Share the escalation list in writing and keep it current.
- File attendance to the start date. Make sure punches after midnight count toward the shift that started the previous evening. In ZeniaHR, night shifts that cross midnight are filed to the shift's day.
- Check health and fatigue regularly. Hold short one-to-one check-ins with night staff each month, watch errors and absence on nights, and arrange health checks as your rules require.
- Include night staff in company life. Schedule some meetings, trainings and celebrations at times night staff can join, and share announcements in writing so they hear what the day shift hears.

Can women work night shifts in India?
Yes. Under the OSH Code, women may work night shifts with their consent and subject to the safety conditions set by the government. Take written consent from each woman before rostering her on nights, check the conditions notified for your state, and make sure a woman who declines nights does not lose pay or opportunities because of it.
How should a night shift allowance be paid?
Pay it per night shift actually worked, as a fixed amount or a percentage of the day rate, as your policy states. Define which shifts count as night shifts, how part-nights are treated and whether it applies on leave days. Put it in the appointment letter or policy so it is not seen as a discretionary favour.
How do you record attendance for a shift that crosses midnight?
File the whole shift to the date it started. A shift from 10 pm on Tuesday to 6 am on Wednesday is Tuesday's shift, with both punches, the hours and any overtime counted there. This keeps Wednesday free for its own shift and avoids two half days that never happened.
Should night shift employees be on permanent nights?
Only if they ask for it. Some employees prefer permanent nights for family or study reasons and cope well, while others struggle with sleep and health over time. If you allow permanent nights, review the person's health, errors and attendance every few months, and offer a move to days if problems appear.
